Work in Practice
The context
An organisation wanted to move away from a traditional annual appraisal process that had become disconnected from day-to-day work, organisational priorities and individual development.
Performance was formally discussed once a year, but the process did little to help people understand their contribution, develop their capability or prepare for future opportunities.
The challenge
Performance conversations varied considerably between managers and often focused more on completing the process than improving performance or supporting growth.
Learning and development activity was not consistently linked to role requirements or organisational priorities. Employees had limited visibility of potential career pathways, while succession planning remained largely theoretical.
The organisation needed a more relevant approach that would connect individual contribution, capability and development with what the business was trying to achieve.
What we did
GoLearn Global designed and introduced a continuous performance and growth approach, beginning with the organisation’s values, strategic objectives and business priorities.
The work included:
- Translating organisational priorities into clearer role outcomes and expectations
- Defining technical and behavioural competencies for roles and career pathways
- Replacing the annual event with regular, meaningful performance and growth conversations
- Giving employees greater ownership of their objectives, contribution and development
- Providing managers with practical tools for evidence-based conversations
- Connecting learning activity to identified capability and performance needs
- Creating clearer links between current capability, career development and succession
- Applying Management of Change principles to support engagement, implementation and sustainability
The approach provided enough structure to create consistency while remaining flexible enough to support genuine conversations about real work.
What changed
The organisation achieved:
- More meaningful and continuous performance conversations
- Greater employee ownership of performance and development
- Clearer links between individual contribution and organisational priorities
- Better-focused learning and development activity
- Improved visibility of career and progression pathways
- Stronger succession planning based on capability and potential
- More consistent expectations across roles and teams
Why it mattered
Performance management became part of how work was planned, discussed and improved—not an isolated annual exercise.
Employees gained a clearer understanding of what they were contributing, where they could grow and what future opportunities might involve. Managers were better equipped to support performance and development through regular conversations grounded in expectations, evidence and organisational need.
The result was a more connected approach to performance, capability and growth.
